幼儿教师工作满意度、组织承诺与离职倾向研究

         

摘要

目的:探讨幼儿教师工作满意度、组织承诺与离职的现状及其关系。方法:采用工作满意度、组织承诺与离职倾向量表对276名幼儿教师进行测查。结果:(1)幼儿教师的工作满意度、组织承诺与离职倾向整体水平都不高;(2)幼儿教师的工作满意度存在显著的编制差异,组织承诺存在显著的园所性质和学历差异,离职倾向不存在群体间差异;(3)幼儿教师的工作满意度、组织承诺与其离职倾向呈显著负相关;工作满意度与组织承诺有显著正相关,整体满意度是影响幼儿教师离职意向的重要因素;组织承诺对离职意向的预测能力要大于工作满意度的预测力。%Objective:To investigate the status and the relationship between job satisfaction,organizational commitment and turnover intention of kindergarten teachers.Methods:276 kindergarten teachers were assessed with the scale of the "job satisfaction",the"organizational commitments"and the"turnover intention".Results:(1)kindergarten teachers' job satisfaction,organizational commitment and the turnover intention level is not high;(2)The kindergarten teachers of different establishment have remarkable differences in job satisfaction;The kindergarten teachers of different kinds of kindergarten,and with different academic credentials have remarkable differences in organizational commitments;there are no remarkable differences in the turnover intention among kindergarten teachers;(3)job satisfaction and organizational commitment had a significantly negative correlation with turnover intention on kindergarten teachers,a signification relationship was found between job satisfaction and organizational commitment of kindergarten teachers,The whole satisfaction is the important factor to impact on turnover intention;The organizational commitment have a greater effect on turnover intention than job satisfaction.
