工程项目个体创新驱动路径:一个跨层次被调节的中介模型

     

摘要

基于创新理论和现代心理学理论,探讨工程创新需求对个体创新绩效的影响及其作用机制.通过对25家单位的82个项目组进行问卷调查法调研,共获得68份来自主管、305份来自员工的有效配对样本数据,采用HLM、Amos和SPSS进行跨层次的统计分析.实证结果表明:工程创新需求对个体创新绩效有显著正向影响;创新自我效能感在工程创新需求和个体创新绩效之间起中介作用;组织创新氛围显著正向调节创新自我效能感与个体创新绩效之间的关系,即在高质量组织创新氛围中创新自我效能感对个体创新绩效的影响更强,在低质量组织创新氛围中该影响较弱.%Based on the theory of innovation and modem psychology,this paper discusses the influence of engineering innovation demand on individual innovation performance and its mechanism.A total of 68 validated sample data from supervisors and 305 employees were obtained from the survey of 82 project teams in 25 firms.A cross-level statistical analysis was carried out using HLM,Amos and SPSS.The empirical results show that engineering innovation demand has a significant positive impact on individual innovation performance.Innovative self-efficacy plays a mediating role between engineering innovation demand and individual innovation performance.Organizational innovation atmosphere significandy positively adjusts the relationship between innovation self-efficacy and individual innovation performance,that is,in the high-quality organizational innovation atmosphere,the impact of innovation self-efficacy on individual innovation performance is significant,in the low-quality organization innovation atmosphere,the impact is not significant.
