变革型领导对公务员工作态度的影响---公共服务动机的中介效应研究

     

摘要

This study explores the influence of transformational leadership and public service motivation ( PSM) on the work attitude of civil servants , by analyzing responses from a group of 425 policemen in Beijing .Organizational citizenship behavior , organizational commitment and job satisfaction are selected to reflect the work attitude of civil servants , and results show that transformational leadership is positively related to organizational citizenship behavior , organizational commitment and job satisfaction .Also, PSM is positively related to organizational citizenship behavior , organizational commitment and job satisfaction . Meanwhile , PSM partially mediates the relationship between transformational leadership and organization-al citizenship behavior , job satisfaction and organizational commitment .These findings should theoretical-ly enrich the empirical research of PSM in China , and help managers of public sectors make the right de-cision in the practice of human resources management , such as choosing leadership style , fostering civil servants ’ public service motivation and motivating organizational citizenship behavior .%通过对北京市的425名警察进行实地抽样问卷调查,来探索变革型领导风格与公共服务动机对公务员工作态度的影响。研究选取组织公民行为、组织承诺和工作满意度来反映公务员的工作态度,结果发现变革型领导和组织公民行为、组织承诺和工作满意度正相关,公共服务动机和组织公民行为、工作满意度、组织承诺正相关。同时,公共服务动机在变革型领导与组织公民行为、工作满意度和组织承诺间发挥着部分中介作用。上述发现从理论上丰富了我国公共服务动机的实证研究,并且对公共部门人力资源管理中领导风格的选择、公务员公共服务动机的提升和组织公民行为的激发具有指导意义。
