组织公民行为对职业成功的影响机制:一个被调节的中介模型

         

摘要

Taking 243 employees in 6 financial enterprises as research samples, the article examined the relationship between organizational citizenship behavior and career success, and analyzed the mediating role of perceived organizational support and the moderating role of core self-evaluation in it. The results showed that positive correlation existed between organizational citizenship behavior, perceived organizational support, core self-evaluation and career success. Organiza-tional citizenship behavior could influence career success positively and significantly. Perceived organizational support could play a completely mediating role, which was moderated positively by core self-evaluation and occurred in the process of impact of organizational citizenship behavior on perceived organizational support.%以6家金融企业的243名员工为研究样本,探讨组织公民行为与职业成功的关系,以及组织支持感在其中的中介作用和核心自我评价在其中的调节作用。研究结果表明:组织公民行为、组织支持感、核心自我评价、职业成功四者之间均显著正相关;组织公民行为对职业成功有显著正向影响,组织支持感在其中起完全中介作用,这一中介作用受到核心自我评价的正向调节,这一调节作用具体发生在组织公民行为影响组织支持感的过程中。
