社区匹配、工作投入与人才离职的关系研究

     

摘要

High-tech talents need community care and community fit is a fresh platform and one of the key points for talents ’management .Based on lots of literature review , work-engagement is treated as the independent variable in this paper , community fit as the mediator, this paper examined the influence of work-engagement, community fit on talents’withdraw intention.Exploring results show that community fit can be an independent variable and predict withdraw intention better than work -engagement in the significant negative influence .As for the achievement demands , the partial mediated effect is shown between work-engagement on withdraw intention from talents community fit .Finally, it suggests that the organization management should focus on the talents’community care, construct the prosperity dedicated team/org-culture and promote the class of org-talent management .%高科技人才管理需要人文关怀,社区匹配是目前大多数企业人才管理的盲点,是人才管理的重点之一。在大量文献的基础上,将高科技人才的工作投入预设为起始点,人才管理的社区匹配作为中介变量,探讨工作投入、社区匹配与人才离职倾向的关系。结果显示,社区匹配在人才管理中完全可以作为独立变量存在,并且社区匹配对离职倾向的预测作用优于工作投入;同时由于组织人才的高成就导向,使得社区匹配对工作投入与离职倾向的关系起到部分中介作用。组织应加强对高级人才的社区关怀,构建共荣奉献的团队和组织文化,提升组织人才管理的水平。
