师徒关系对高校青年教师职业成功的影响——互惠的调节作用

         

摘要

青年教师是高校未来发展的主力军,如何把这支队伍建设好、稳定住,并帮助他们实现职业成功,不仅是高校教师队伍建设的关键,也是我国发展高等教育的保障.通过对国内8所高校共240名青年教师的问卷调查,研究师徒关系(由青年教师感知评价)对青年教师职业成功的影响,并检验互惠的调节作用.结果表明:师徒关系对青年教师职业成功具有显著的正向作用,且互惠作为调节变量,在二者关系之间起到调节作用.此外师徒关系中的职业发展指导和社会心理指导两个维度对青年教师主观职业成功同样具有显著的正向作用,但互惠仅在职业发展指导和青年教师主观职业成功之间起到调节作用.%Since young faculties are the main force in the future development of universities and colle-ges,how to better build and stabilize this team and help them achieve career success not only becomes the key to the construction of faculty teams in universities and colleges,but also determines the future development of Chinese higher education to a large extent.Using the data collected from 240 young faculties from eight Chinese universities and colleges,this paper explores the effects of mentoring re-lationship on young faculties'career success and the moderating effect of reciprocity.The findings sug-gests that mentoring relationship has a positive effect on young faculties'career success.In addition, as a moderator,reciprocity moderates between mentoring relationship and young faculties'career suc-cess.Moreover,the two dimensions in mentoring relationship,that is,career development guidance function and social psychological guidance function also affect positively on young faculties'subj ective career success,while reciprocity only moderates between career development guidance function and young faculties'subj ective career success.
