建设工程中创新要求与个体创新行为间关系的跨层次实证研究——考虑双元领导的中介作用

         

摘要

This paper introduces transformational and transactional leadership,and gives some hypothesis through the literature review.Taking innovative behavior as the dependent variable,it establishes the multi-level effect model of construction innovation among innovation requirement,transformational leadership,transactional leadership and individual innovative behavior through individual and organizational levels.Then it uses structural equation model,hierarchical regression analysis and hierarchical linear model to verify the hypothesis.The results show as follows:innovation requirement has positive impacts on individual innovation behavior;there are distinct influences of different leaderships on individual innovative behavior;the fusion effect of ambidextrous leadership styles,such as combining with transformational and transactional leadership,may be better in construction practice;transformational leadership and transactional leadership are the mediators between innovation requirement and individual innovation behavior,which plays the co-driving role when there are the response and recognition of innovation demands from the leaders in construction.%引入变革型/交易型领导风格,通过回顾相关文献并提出研究假设,并将建设工程创新划分为个体、组织层次,以个体创新行为为结果变量,构建建设工程情境下创新要求、变革型/交易型领导风格与个体创新行为的跨层次作用机理模型.利用结构方程模型、层级回归分析方法、多层线性模型验证研究假设.结果显示:建设工程创新要求正向影响个体创新行为;不同的领导风格对建设工程创新的影响存在差异,但变革型领导风格与交易型领导风格的融合可能具有更好效果;两种领导风格在建设工程创新要求与个体创新行为之间发挥部分中介作用,即领导者响应、识别创新要求能够更好地驱动创新,领导风格与创新要求之间具有共同驱动作用.
