基于利益相关者的高校教师心理契约违背及干预研究

     

摘要

心理契约违背是指组织违背心理契约后员工产生的一种强烈的情绪反应。高校教师心理契约管理作为高校教师管理的一部分,影响着学校的可持续发展。运用利益相关者的理论研究了高校利益相关者各方的利益诉求,根据已有的研究资料构建了心理契约违背及其干预理论模型,从心理期望、工作绩效、组织承诺、工作参与、工作满意度、组织文化与社会环境角度来探究对教师心理契约违背的影响,并在此基础上提出通过充分沟通、绩效反馈、归因管理、构建信任,可以降低教师违背情绪,从而更好地促进高校教师心理契约的履行。%Psychological contract violation refers to the short-term and relatively intense feelings that are often experienced when an employee believes that the organization has violated the psychological contract. Psychological contract management of university teachers,as a part of teacher management in colleges and universities,influences the sustainable development of the school. Based on stake-holder theory,this article researched the interest requirements of universities stakeholders. According to the existing research data,the article built a model exploring the impact of teachers’psychological contract violation from the psychological expectations,job performance,organizational commitment, job involvement,job satisfaction,organizational culture and the social environment angle. And on this basis,we also put forward that through full communication,performance feedback,attribution man-agement,build trust,teachers’feelings of violation can be reduced and the university teachers’psy-chological contract fulfillment can be promoted better.
