高星级酒店领导风格对员工工作满意度的影响研究——以广州市为例

     

摘要

How to enhance employee job satisfaction is a significant issue of hotel human resource management. Studies have pointed out that there exist interrelations between leadership styles and employee job satisfaction. However, there are few empirical researches on this issue in the hotel field. Thus, this study explores the relationship between the leadership styles and the job satisfaction in Guangzhou high star- rated hotels by using regression analysis and variance analysis. The results show that: (1) both transformational and transactional leadership styles are positively related to staff' s job satisfaction in high star-rated hotels; (2) different departments and hotel types can result in different relationships between leadership styles and job satisfaction; (3) different leadership styles have different impacts on job satisfaction, while applying transformational and transactional leaderships together has the best effects. These conclusions have significant implications for hotel human resource management. In addition, this study also divides transformational leadership into two factors: the leader motivation and leader charisma, which has certain theoretical innovation value.%提高酒店员工工作满意度是酒店人力资源管理的重要内容。以往的研究表明,领导风格与员工工作满意度之间存在相互影响关系,但目前酒店研究领域缺乏相关的实证研究成果。本研究以广州市高星级酒店员工为研究对象,通过回归分析和方差分析方法,对酒店领导风格与员工工作满意度的关系进行了探究。结果表明:(1)高星级酒店变革型领导风格、交易型领导风格均正向影响员工工作满意度;(2)不同部门、不同酒店类型领导风格对员工工作满意度的影响存在差异;(5)不同领导风格类型对工作满意度的影响程度不同,变革一交易并用型效果最佳。研究结论对于改善酒店人力资源管理具有重要的实践意义。本研究还将变革型领导风格分为领导魅力和领导激励两个因素进行研究,具有一定的理论创新价值。
