急诊医生工作敬业度、心理资本与工作绩效实证研究

         

摘要

目的探讨综合医院急诊医生工作敬业度、心理资本和工作绩效之间的作用关系,为提高医院组织管理水平提供依据。方法在全国三级综合医院急诊医生范围内发放问卷,回收有效问卷277份,运用SPSS22.0统计软件对数据进行分析。结果工作敬业度对工作绩效有显著的正向影响,心理资本整体在这二者之间存在显著的中介作用,心理资本四个维度在这二者之间起部分中介作用。结论急诊医生在工作中会产生不同程度的心理状态,进而表现出不同程度的敬业状态,从而对其工作绩效产生影响。医院可以通过加大对急诊医生心理资本开发,提高其敬业度,进而提升其工作绩效。%Objective To discuss the relationship among work engagement, psychological capital and work performance of emergency physicians in general hospitals and provide a basis for improving organizational management in hospitals.Method Carried out questionnaire survey among emergency physicians in nationwide tertiary general hospitals. Collected 277 valid questionnaires and used SPSS 22.0 to conduct data analysis.Results Work engagement had a significant positive influence on work performance. Psychological capital played a significant mediating role and the four sub-dimensions of psychological capital played a partially significant mediating role.Conclusion Emergency physicians would have different psychological states at work and show different work engagement, which would have different influence on their work performance. Thus, hospitals could attach more importance to the development of emergency physicians' psychological capital to improve their work engagement and work performance.
