角色期望对员工建言行为的影响:角色身份与传统性的作用

文章以角色理论为基础,提出“建言角色期望-建言身份认知-建言行为”的研究模型,从建言角色身份的视角探究建言角色期望对建言行为的影响机制,并进一步考察了角色期望影响建言行为的边界条件,分析了传统性的调节效应。通过对235名员工和80名直接主管的配对问卷数据进行分析,实证结果发现:领导建言期望与同事建言期望均与员工建言角色身份正相关;建言角色身份与员工建言行为正相关,并且建言角色身份在领导/同事建言期望与促进性建言之间起到了完全中介作用;传统性削弱了领导建言期望对建言行为的正向作用,对于传统性较高的员工,领导建言期望与促进性建言之间的关系较弱。%This paper, based on the role theory, proposed the study framework of“voice role expectation-voice role identity-voice behavior”. From the perspective of voice role identity, the authors explored the mechanism of role expectation on voice behavior, and further investigated the boundary conditions of the effect of role expectation on voice behavior as well as ana⁃lyzed the moderating role of traditionality. By analyzing paired questionnaire data of 235 employees and 80 supervisors, the em⁃pirical results indicated that:Voice role expectation from supervisors and colleagues are positively related to voice role identi⁃ty;Voice role identity is positively related to employee voice behavior, and plays a full mediating role in the relationship be⁃tween supervisors/colleagues’voice role expectation and promotive voice;Traditionality weakens the positive effect of supervi⁃sors’voice role expectation on voice behavior, such that for those traditionalists, the relationship between supervisors ’voice role expectation and promotive voice is weaker.
