肿瘤科护士心理契约与职业认同水平和离职倾向的相关性研究

     

摘要

[目的]探讨肿瘤科护士心理契约与职业认同水平和离职倾向的相关性。[方法]采用一般资料问卷、护士心理契约量表、护士职业认同评定量表和离职倾向对天津医科大学肿瘤科270名护士进行问卷调查,分析护士心理契约、职业认同水平和离职倾向的现状,并探讨三者之间的相关性。[结果]肿瘤科护士心理契约中医院责任得分高于护士责任得分(P <0.05);护士职业认同量表总分为(104.54±17.63)分;离职倾向量表得分为(16.54±3.14)分;59.4%的护士离职倾向较强;相关性分析结果显示,肿瘤科护士的心理契约未履行程度与职业认同呈负相关,与离职倾向呈正相关(P <0.05)。[结论]护理管理者应重视肿瘤科护士的心理契约程度,采取相应措施提高护士的心理契约、职业认同程度,降低护士离职倾向。%Objective:To probe into the correlation between psychological contract,professional identity level and turnover intention of oncology nurses Methods:A total of 270 nurses were surveyed by using general data ques-tionnaire,Nurses’Psychological Contract Scale,the Assessment Scale of Nurses’Professional Identity and Turnover intention scale in department of oncology in Tianjin medical university,then to analyze the status quo of nurses’psychological contract,professional identity level and turnover intention,and meanwhile to probe into the correlation between them.Results:The score of hospital responsibility was higher than the score of nurses’ responsibility in psychological contract of oncology nurses (P <0.05);the general score of nurse professional i-dentity scale was (104.54±17.63);the general score of turnover intention was (1 6.54±3.14);59.4% of nur-ses’turnover intention was stronger.Conclusion:Nursing managers should pay attention to the degree of psy-chological contract of oncology nurses,take corresponding measures to improve nurses’psychological contract, professional identity level and reduce nurses’turnover intention.
