目的 探究三级医院医护人员工作嵌入与离职倾向的关系.方法 采用工作嵌入和员工离职倾向量表,运用相关性分析、方差分析和回归分析方法.结果 三级医院医护人员工作嵌入与离职倾向显著负相关,工作内嵌入的预测效力优于工作外嵌入;组织匹配、组织牺牲、社区匹配、社区牺牲与离职倾向均显著负相关;不同个体属性医护人员工作嵌入六维度与离职倾向的关系存在差异.结论 三级医院应从组织匹配、组织牺牲、社区匹配、社区牺牲不同维度入手,提高医护人员工作嵌入程度,降低其离职倾向.%Objective To explore the relationship between job embeddedness and turnover intention of medical care personnel in the tertiary hospital.Methods Correlation analysis, analysis of variance and regression analysis were adopted together with job embeddedness scale and turnover intention scale.Results There was a significant negative correlation between job embeddedness and turnover intention of medical care personnel in the tertiary hospital. The predictive power of on-the-job embeddedness on turnover intention is superior to off-the-job embeddedness. Organization-Fit, Organization-Sacrifice, Community-Fit and Community-Sacrifice were significantly negatively correlated with turnover intention. The relationships between the six dimensions of job embeddedness and turnover intention vary due to the different job attributes.Conclusion Tertiary hospitals should take measures to improve job embeddedness from the perspective of Organization-Fit, Organization-Sacrifice, Community-Fit and Community-Sacrifice so as to reduce turnover intention of medical care personnel.
