岗位管理模式对ICU护士职业倦怠及离职意愿影响的调查研究

         

摘要

目的:本研究旨在了解ICU护士职业倦怠、离职意愿情况,探讨职业倦怠、离职影响因素,分析岗位管理对职业倦怠、离职意愿的影响,提出干预措施,缓解ICU护士工作倦怠,降低离职意愿,稳定ICU护理队伍,为护理管理人员提供客观依据。方法:对153名ICU护士发放问卷调查并采用SPSS 23.0统计软件对所收集资料进行分析。结果:岗位管理模式组离职的可能性明显低于常规管理模式组(P<0.01)。岗位管理模式组与常规管理模式组执业倦怠比较,去人格化和个人成就感两组有显著性差异(P<0.01),情感衰竭两组无差异(P=0.09)。结论岗位管理组护士辞职的可能性明显低于常规管理组。%Objective:The aims of this study is to understand the job burnout and turnover intention situation of nurses in intensive care units under different nursing management models in Mianyang city,to analysis the impact of nursing position management on job burnout and turnover intention. In order to proposing interventions to alleviate intensive care unit (ICU)nurses’burnout and reducing turnover intention,stabling ICU nursing team and providing some objective evidence for nursing managers.Methods:153 ICU nurses working were surveyed by a questionnaire.All collected data was analyzed by SPSS 23.0 software.Results:The possibility of resignation in post management mode was significantly lower than in conventional management mode (P<0.01).In terms of depersonalization and personal accomplishment between the two groups,there were significant differences (P<0.01).The difference in emotional exhaustion was not found (P= 0.09).Conclusions:The average scores of dimension one (possibility of resigna-tion)in post management mode was lower than which in conventionalt management mode.
