员工工作重塑如何提升工作绩效:心理授权赋能的作用

         

摘要

目的 了解员工工作重塑的自我赋能作用,探讨工作重塑、心理授权赋能与工作绩效间的关系,分析工作重塑如何将管理行为的“推力”转换为工作任务的“拉力”;方法 采用Bootstrap、结构方程方法对377份问卷数据进行统计实证分析;结果 工作重塑、心理授权赋能与工作绩效显著相关,Bootstrap中介效应检验结果表明心理授权赋能为工作重塑与工作绩效间的部分中介变量,结构方程分析表明心理授权赋能的工作意义、自我决定和影响力维度在工作重塑与工作绩效各维度间均起到不同程度的中介作用;结论 员工工作重塑是一种自我赋能的工作方式.心理授权赋能在工作重塑与工作绩效间起到部分中介作用.%Objective To study the relation among job crafting,psychological empowerment and work performance and analyze how job crafting could transfer the "pushing force" of management into the "pulling force" of job tasks.Methods By means of bootstrap method and SEM,data of questionnaire from 377 candidates were analyzed.Results There is significant relationship among job crafting,psychological empowerment and work performance.It has been demonstrated that psychological empowerment is a partial mediated variable between the relation of job crafting and work performance.The significance,self-determination and impact dimension are mediating the job crafting and work performance.Conclusion Job crafting is a meaningful job design way that empowers employees to boost their work performance.Psychological empowerment plays a mediating role between job crafting and work performance.
