低年资护士垂直管理方法及成效分析

     

摘要

目的 探讨低年资护士实施垂直管理的方法 及成效.方法 选择2010年7月~2012年7月重庆医科大学附属永川医院373例工作年限≤3年的低年资护理人员实施垂直管理,建立低年资护理人员规范化培训制度、综合绩效津贴考评制度及人力资源宏观调控机制,增设护理管理岗位,对低年资护理人员实施轮转计划;成效采用住院患者满意度和低年资护士对工作满意度进行分析.结果 低年资护士垂直管理充分高效地利用了医院护理人力资源.实施低年资护士垂直管理后总体满意度[(4.86±0.26)分]及各维度得分[(4.62±0.28)、(4.80±0.33)、(4.88±0.30)分]情况均优于实施前[(3.62±0.40)、(3.73±0.39)、(3.95±0.31)、(3.69±0.35)分],差异均有高度统计学意义(均P < 0.01).实施低年资护士垂直管理后低年资护理人员工作满意度各项维度得分情况[(3.89±0.58)、(4.15±0.79)、(3.92±0.56)、(4.73±0.75)、(4.12±0.36)分]均优于实施前[(3.74±0.69)、(3.11±0.35)、(3.70±0.54)、(3.12±0.76)、(2.34±0.59)分],差异均有统计学意义(均P < 0.05).结论 低年资护士垂直管理有效解决了护理资源紧缺情况,提高护理质量,对其他医院在护理人力资源管理和成本控制提供一定的借鉴意义.%Objective To explore the methods and effects of vertical management in junior nurses. Methods 373 cases with year of working less than 3 years in Yongchuan Hospital Affiliated to Chongqing Medical University from July 2010 to July 2012 were selected and implemented by vertical management. Standardization training program, comprehensive performance assessment mechanism and human resources macro control system were established, some nursing management posts were added, and cycle training plan was carried out for low seniority nurses. Efforts of the nursing vertical management were analyzed by the satisfactions of inpatients and job satisfaction of the junior nurses. Results Nursing human resources were used efficiently because of the junior nurses' vertical management. Overall satisfaction [(4.86±0.26) scores] and every dimension scores [(4.62±0.28), (4.80±0.33), (4.88±0.30) scores] after the nursing vertical management were all better than those before the management [(3.62±0.40), (3.73±0.39), (3.95±0.31), (3.69±0.35) scores], the difference was statistically significant (P < 0.01). Job satisfaction of the junior nurses scores after the nursing vertical management [(3.89±0.58), (4.15±0.79), (3.92±0.56), (4.73±0.75), (4.12±0.36) scores] were all better than those before the management [(3.74±0.69), (3.11 ±0.35), (3.70±0.54), (3.12±0.76), (2.34±0.59) scores], the difference was statistically significant (P < 0.05). Conclusion Low qualification nurses' vertical management effectively solve the shortage of nursing resources, improve the quality of nursing job and provide certain reference significance of nursing resources management and human resources cost control for other hospitals.
