高管团队异质性、行为整合对决策绩效的影响--基于我国物流企业的实证研究

     

摘要

高管团队年龄异质性、教育异质性、任期异质性及职业背景异质性与决策绩效之间存在显著的正向效应;行为整合改进了成员之间的信息沟通、加强彼此间知识探讨、促进成员密切合作,因而加强了高管团队各种异质性对决策绩效的正影响,并且高度行为整合比低度行为整合更增强了这种关系。“新常态”下,物流企业应重视高管团队异质性建设,从不同部门、不同领域择优选拔高管人才,建立有效的甄选和任用机制,构建一支异质性较高的高管团队;使集体决策制度化,防止一言堂,加强正式沟通和非正式沟通,尽量避免决策偏差;促进团队行为整合,营造和谐团结的工作氛围,注重信息共享和战略参与,全面提高决策绩效。%The Top Management Team (TMT) heterogeneity of age,education,tenure and professional background have positive effects on decision performance. By affecting the information communication procedure within the TMT,promoting the members to discuss questions,enhancing the close cooperation and actively participate in the decision making process,behavior integration strengthens the relation between the TMT heterogeneity and decision performance. Furthermore,comparing with lower-level behavior integration,higher-level behavior integration can better strengthen this relationship. In the situation of“New Normal”,the logistics enterprises should strengthen the construction of TMT heterogeneity,optimize the mechanism for selection and appointment of TMT,strengthen the behavior integration and information sharing to improve their decision-making ability.
