山西省城市公立医院员工薪酬满意度调查

         

摘要

The salary level and the expectation of salary reform among staffs in the urban public hospital of Shanxi province have been inves-tigated by questionnaire survey. The result showed that the salary level in the urban public hospital is low at present, which is not enough to re-flect the work intensity of the medical staff. In terms of distribution, forty-two percent of employees think that the ratio of basic salary to perfor-mance salary should reach to five to five, and cash salary is more attractive than non-cash compensation. In view of this, at the macro level, the reform of salary system should rediscuss the determination standard of total amount, raise the salary level of this industry, and reflect the labor value of medical staff. At the micro aspect, medical institutions should be given greater freedom in the performance distribution, and measures should be taken according to local conditions.%通过问卷调查,了解山西省城市公立医院员工的薪酬现状及其对薪酬改革的期望.结果显示:当前城市公立医院的薪酬水平较低,不足以反映医务人员的工作强度;薪酬设计应主要考虑工作风险和工作强度因素,医务人员期望年均收入为13.58万元,为社会平均工资的3.14倍;在发放方式上,42%的员工认为基本工资与绩效工资的比例应达到5:5,现金薪酬比非现金薪酬更具吸引力.对此提出:宏观上,薪酬制度改革要重新讨论总量确定标准,提高行业薪酬水平,体现医务人员的劳动价值;微观上,应给予医疗机构在绩效分配中更大的自由,因地制宜,有的放矢.
