重庆市社区医生组织承诺的影响因素分析

摘要

目的:了解重庆市社区医生组织承诺状况及影响因素。方法2013年3-6月采用分层随机抽样方法对重庆市社区卫生服务中心的197名社区医生进行问卷调查。同时访谈14个社区卫生服务中心的负责人和79名社区医生。采用多元线性逐步回归分析组织承诺的影响因素。结果197名社区医生的组织承诺总分为(66.2±13.0)分,其中感情承诺(18.1±3.5)分,规范承诺(18.2±3.6)分,理想承诺(15.5±4.3)分,持续承诺(14.4±3.9)分。多元线性逐步回归分析结果显示,年龄、执业类别、机构类别与组织承诺总分有回归关系;执业类别与感情承诺有回归关系;年龄、机构类别与理想承诺有回归关系;年龄、执业类别、月总收入、机构类别与持续承诺有回归关系。访谈得出组织承诺的主要影响因素是收入、职业前景、工作环境。结论重庆市社区医生组织承诺水平处于中等水平,需要采取多种激励措施提高其组织承诺水平,稳定社区医生队伍。%Objective To investigate the status of the organizational commitment of community doctors in Chongqing and its influencing factors. Methods 197 community doctors from community health service centers in Chongqing from March to June in 2013 were chosen by stratified random sampling method and asked to cooperate in the questionnaire survey in. 14 service center directors and 79 community doctors were interviewed at the same time. The multiple linear stepwise regression analysis was used to find the influencing factors of organizational commitment. Results The result showed that the community doctors scored (66. 2 ± 13. 0)points in the entire organizational commitment survey,including(18. 1 ± 3. 5)points in affective commitment, (18. 2 ±3. 6)points in normative commitment,(15. 5 ±4. 3)points in ideal commitment and(14. 4 ±3. 9)points in continual commitment. By the multiple linear stepwise regression analysis,it was evident that the organizational commitment had regression relationship with age,filed of practice,type of the institution. The affective commitment had regression relationship with the field of practice. The ideal commitment had regression relationship with age and type of the institution. And the continual commitment had regression relationship with age,field of practice,type of the institution and monthly income. The main factors influencing the organizational commitment were payment, job prospects and working conditions. Conclusion The community doctors in Chongqing has a medium level of organizational commitment. The author suggests that a variety of incentives be taken to elevate the level of organizational commitment and keep up the morale of community doctors.
