基础教育中的班主任工作特征与留岗意愿——以工作满意度为中介变量

         

摘要

Headteachers'job characteristics are the main organizational environment to affect their willing-ness of job retention,w hich is related to the development of the w hole headteacher group.Based on De-merouti and Bakker's Job Demands-resources Model,this paper uses data of CEPS2014 to discuss work characteristics of Chinese headteachers in junior high school and its influencing mechanism on job reten-tion.It is found that their job characteristics are asymmetry,and their job requirements are higher than job resources.Job characteristics not only have direct effects on job intention.Parental requirements and score pressure,as job requirement variables,will reduce willingness of job retention,while all job re-source variables enhance willingness of job retention.Job characteristics play indirect effects on willing-ness of job retention through job satisfaction.T herefore,optimizing job characteristics and improving job satisfaction are effective ways to ensure the intention and behavior of headteachers.%班主任工作特征是影响其留岗意愿的重要组织环境,关乎班主任队伍发展.以Demerouti和Bakker的工作要求-资源模型为指导,使用2014年中国教育追踪调查数据,探讨初中班主任工作特征及对留岗意愿的影响机制.发现,初中班主任工作特征有一定的不对称性,工作要求略高于工作资源;工作特征不仅对留岗意愿有直接效应,其中代表工作要求变量的家长各种要求、成绩与升学压力降低留岗意愿,而所有工作资源变量提升留岗意愿;还通过工作满意度这一中间环节对留岗意愿发挥间接效应.因此,优化工作特征、提高满意度有助于强化班主任留岗.
