某军队医院合同制护士工作满意度及其影响因素的调查

摘要

Objective To explore the job satisfaction and its related factors of contract nurses in military hospital. Methods A cross-sectional survey design utilizing questionnaires was selected to fulfill the research objective. The research assistants distributed 929 questionnaires to nurses, and 890 nurses completed the questionnaire. Results Regarding the overall job satisfaction, almost half of respondents were dissatisfied (50.2%). Respondents' characteristics had an impact on job satisfaction. Nurses were dissatisfied with extrinsic rewards, scheduling and family/work balance. Conclusions The contract nurses were dissatisfied with their job. Innovative and adaptable managerial interventions need to be taken in order to improve nurses' job satisfaction and to strengthen their intention to stay.%目的 了解军队医院合同制护士的工作满意度状况,分析其影响因素.方法 采用问卷调查法对某军队医院890名合同制护士进行无记名问卷调查,并分析其结果.结果 50.2%的调查对象对工作不满意,人口统计学变量对护士的工作满意度有明显影响,护士对外部奖励、自我计划、家庭/工作平衡的满意度较低.结论 合同制护士的工作满意度较低,应通过完善合同护士职业生涯规划、规范医院薪酬管理、改善排班模式等措施提高合同护士的工作满意度,稳定护士队伍,提高整体护理质量.
