本研究通过四轮专题小组讨论确定社区卫生服务机构医、护、防不同岗位绩效考核的三大维度:服务数量、服务质量、社区居民满意度,并结合工作分析结果中的绩效考核要素筛选出每个维度下的绩效考核指标.通过层次分析法分别确定出每个岗位考核指标的权重.在综合权衡服务地点和方式、服务耗时、技术难度与风险的基础上产生出一套标准化服务量系数,可以实现不同岗位、不同人员之间服务数量的比较,有利于实现绩效工资在机构内的统筹分配.%Three dimensions of performance appraisal for the key posts of community health service centers were identified through four rounds of focus group interviews as follows: quantity of services, quality of services, and satisfaction of community residents.And the performance appraisal indicators of each post were selected with a consideration of the key elements for performance evaluation.The weight of each indicator was calculated by AHP.The standard quantization coefficients of different kinds of services were brought forward with a consideration of the integrated factors including locations, time consumed, technical difficulties and risk, which in turn realize the comparasion among posts and allocation of payment.
