摘要

With the growing progress of globalization in China, the diversification trend of workers in organization becomes more and more common. The phenomenon of pay diversity between local and expatriate workers need be paid attention in that pay diversity are closely related to sense of distribution justice which plays a significant role on job satisfactory and turnover intention. This paper investigated 249 workers in the international companies/schools based on a practical project using methods of factors analysis, variance analysis and hierarchical regression. The results showed that the decrease of pay diversity can not decrease unfairness of local workers, on the contrary, it enhances unfairness of local workers as well as the turnover intention.
机译:随着中国全球化进程的不断发展,组织中工人的多元化趋势越来越普遍。需要注意的是,本地工人和外籍工人之间的工资差异现象是,工资差异与分配正义感密切相关,分配正义感对工作满意度和离职意图具有重要作用。本文基于一项实际项目,使用因子分析,方差分析和层次回归的方法对国际公司/学校中的249名工人进行了调查。结果表明,薪酬多样性的减少并不能减少本地工人的不公平,反而会加剧本地工人的不公平以及离职意图。
