知识型员工认知负荷模型建构与现状分析

         

摘要

目的:建立知识型员工认知负荷模型,了解其现状及对绩效的影响.方法:文献综述法、访谈法、专家评估法、问卷法.结果:(1)知识型员工认知负荷信效度良好,由内部负荷、外部负荷、关联负荷构成;(2)婚姻状况、工龄对认知负荷影响显著;(3)内部负荷在外部负荷和关联负荷对绩效的作用中起完全中介作用.结论:已婚人员的外部负荷高于未婚人员;工龄越大,认知负荷越重;知识型员工外部负荷和关联负荷只有被感知,才会对绩效产生影响.%To build the model of knowledge workers cognitive load, the paper analyzes the current situation and its effect mechanism. By literature review, interview, expert evaluation and questionnaire, the paper gets the results as follows: (1) the reliability and validity of the cognitive load questionnaire are well, which includes three dimensions — inner load, external load and the relative load; (2) marital status; years of working have significant effect on cognitive load of knowledge workers; (3) the inner load is completely mediated between the effect of external and relative load to achievement. The paper concludes that the external load of married staffs is extremely higher than the unmarried; the longer the staffs work, the higher load they feel; there are both direct and indirect effects between the external and inner loads; only can the external and relative loads be felt, they could have a negative effect to the achievements.
