Objective: Describe the status of rural doctors' income saisfaction, analyze its influencing factors and give some relative advice. Methods: Use questionnaire survey and qualitative investigation in 75 villages, 25 towns, 5 districts in Beijing, which including 77 rural doctors in the questionnaire survey and 5 in the qualitative investigation. Use statistical methods to describe the status of rural doctors' income satisfaction and analyze its influencing factors. Results: Doctors' evaluation on income satisfaction is obviously low. There is a gap between their real income and expected income. According to Logistic analysis, there are four factors into the model which influencing rural doctors' evaluating on their income satisfaction, namely years of service, evaluation of workload, satisfaction on the system of management and the endowment insurance policy. Conclusion: The development of the human resources in rural areas is largely constrained by the weakness in rural doctors' income mechanism. Effective measures should be taken to increase rural doctors' income and stimulate them, so as to ensure the sound development of health work in rural areas.%目的:调查北京市乡村医生的收入满意度情况,分析其影响因素,并提出相关对策及建议.方法:对北京市5个区县25个乡镇75个村共77名村医进行问卷调查,对5名村医开展个人访谈,运用Logistic回归分析乡村医生收入满意度的影响因素.结果:乡村医生收入水平满意度明显偏低,现实收入水平与期望收入水平之间差距显著,乡村医生的行医年限、对村卫生室管理体制的满意度、对工作量的评价、对养老保险的满意度是收入水平满意度的影响因素.结论:乡村医生收入报酬机制的不完善极大地制约着农村基层人力资源建设与发展,亟需通过完善现行的乡村医生报酬机制和养老保险政策,引导其职业发展来提升乡村医生收入水平与工作积极性,以保障农村卫生工作的稳步发展.
