新疆二级及以上综合医院护理人力资源配置分析

             

摘要

Objective To investigate the nursing staffing and the structure,ownership relation with hospital and ethnic distribution of the nursing human resources in grade Ⅱ and grade Ⅲ general hospitals of Xinjiang Uygur Autonomous Region. Methods A total of 61 general hospitals in Xinjiang were selected by multiple - stage sampling method and surveyed by a self-designed questionnaire. Results ①The nursing human resources were inadequate,especially in the grade Ⅲ hospitals and large hospitals. ②The structure of nurses was not reasonable. The proportion of young nurses was relatively large and the proportion of nurses who had received higher education or with senior professional titles was relatively small. ③The educational background and professional title of employed nurses were low and the treatment was not good enough. ④he shortage of minority nurses was serious and the distribution was uneven. Conclusion On the basis of guaranteeing enough number of nurses, we should optimize the structure of nursing human resources from the aspects of age,educational background,professional title and ethnic distribution.%目的 调查新疆二级及以上综合医院护理人力资源编制情况和护理人员内部结构、编制和民族分布情况.方法 采用多阶段抽样方法,抽取新疆地区二级及以上综合医院61所进行问卷调查.结果 ①护理人员编制不足,特别是三级医院和床位规模大的医院;②护理人员内部结构不合理,年轻护士比重过大,高学历、高职称护士比例偏低;③聘用护士学历与职称水平偏低,待遇不够完善;④少数民族护士缺编较严重,分布不均.结论 应在保障护理人员数量的基础上,从年龄、学历、职称、民族方面优化新疆护理人力资源结构.
