恭逊、关系与组织恢复力——基于日常交往的质性研究

         

摘要

This article applies the method of qualitative research,and uses a joint venture enter-prise as the research object to observe the daily activities of the members of organization.From the relation rule of Gongxun,the author explores the behavior mechanism of organizational resili-ence.The study found that a respectful behavior of"giving mianzi"and a humble behavior of"saving manzi"can maintain and shape the relationship between each member in the process of in-teraction with others.At the same time,the respectful behavior of"repaying the human feelings"and the humble behavior of"owing the human feelings"embody the interaction on both sides to consolidate and strengthen the relationship between each other.When the organization is facing the problems,the members take the initiative to do the respectful behavior which shares informa-tion between members and provides material support.These behaviors make the organization re-source flow effectively and then solve the problems which the organization is facing.After the problem is resolved,members take the initiative to do the humble behavior which goes to summa-rize and accumulates the experience to prepare for resolving the next problem.Therefore,the Gongxun makes the resource follow and accumulate in the dynamic loop process of enhancing the organizational resilience.%本文运用质性研究的方法,以一家合资企业为研究对象,对其组织成员的日常活动进行观察,从恭逊的关系规则中,探究组织恢复力的行为机理.研究发现,恭敬行为所表现的"给面子"和谦逊行为体现的"留面子"在与组织成员交往的过程当中维持和塑造了彼此之间的关系;同时,恭敬行为所表现出的"还人情"和谦逊行为所体现的"欠人情"巩固和加强了互动双方之间的关系.当组织遇到问题时,成员之间主动共享信息、提供物质支持的恭敬行为,使得组织中的资源有效流动并解决问题;在问题解决之后,组织成员主动分析问题、积累经验的谦逊行为,可以为下一次出现问题时的资源流动做准备,因此,恭逊行为让资源在动态的积累和流通的过程中增强了组织恢复力.
