上海市某三级综合性医院医师薪酬公平感与职业满意度的关系研究

         

摘要

Objective:To analyze the relationship between doctors’ compensation justice and professional satisfaction in a grade A tertiary comprehensive hospital in Shanghai. Methods:A stratified random sampling method was used. Four strata were formed based on doctors’ professional titles. Compensation justice and professional satisfaction data were collected by a questionnaire including basic information,compensation justice scale and professional satisfaction scores. The compensation justice scale was improved based on Niehoff&Moorman’s(1993) Distributive Justice Scale. STATA 12.0 was used for data analysis including descriptive analysis,correlation analysis and regression analysis. Results:Each item of the scale scored about three on the average. Professional satisfaction and compensation justice showed correlation. Positive correlation existed between professional satisfaction and the item“responsibility and stress”,as well as satisfaction and the item“comparison with colleague at the same position”. Conclusion:It is suggested that this grade A tertiary comprehensive hospital balance responsibility and stress and pay attention to the justice among different departments in order to promote professional satisfaction.%目的:研究探讨上海市某三级综合性医院医师薪酬公平感与职业满意度的关系。方法:采取按职称分层随机抽样方法选择样本,使用由基本信息、薪酬公平感量表、职业满意度评分三部分构成的问卷,调查该院医师薪酬公平感与职业满意度等数据。其中薪酬公平感量表部分使用改良的Niehoff&Moorman(1993)的分配公平量表。数据分析工具为STATA 12.0,分析方法包括描述性分析、相关性分析和回归分析。结果:薪酬公平感量表各条目平均得分在3分左右,职业满意度与薪酬公平感具有相关性。“从您工作所负责任和压力来说,所得薪酬是公平的”与“和承担相同工作及职务相同的同事相比,薪酬是公平的”两个条目对职业满意度有正向影响。结论:上海市某三级综合性医院在医师的薪酬分配中应权衡医师的责任和压力,注重科室间分配的公平。
