基于结构方程模型探讨护士工作投入、组织承诺与工作绩效的关系

         

摘要

[目的]分析护士工作绩效的现状并建立工作投入、组织承诺与护士工作绩效的关系模型.[方法]采用工作投入量表、组织承诺量表和护士工作绩效量表对我市2所三级甲等医院的205名临床护士进行调查.[结果]护士工作投入、组织承诺与工作绩效呈正相关.结构方程模型显示:护士组织承诺在工作投入与工作绩效之间存在部分中介作用,中介效应值为0.20,工作投入的整体效应值为0.43,中介效应占整体效应的46.5%.[结论]工作投入可直接正性影响护士工作绩效,还可通过组织承诺的中介作用间接影响护士工作绩效,工作投入、组织承诺均为护士工作绩效的影响因素,护理管理者可从提高工作投入与组织承诺的角度提高科室工作绩效.%Objectives:To analyze the status quo of nurses' job performance and establish the relationship model between job commitment,organizational commitment and job performance of nurses.Methods:The Utrecht Work Engagement Scale(UWES),Organizational Commitment Scale(OCS)and the nursing performance scale were used to investigate 205 clinical nurses in two third grade A hospitals in Qingdao.Results:It showed that job involvement and organizational commitment were positively related to nurses' job performance.The structural equation model showed that organizational commitment had a partial mediating effect between job involvement and job performance of nurses,the mediating effect of value was 0.20,the overall effect value of job involvement was 0.43,mediating effect accounted for 46.5% of the overall effect.Conclusion:Job involvement could positively affect nurses' job performance,but also indirectly affect the performance of nurses through the intermediary role of organizational commitment.Job involvement and organizational commitment were the influencing factors of nurses' job performance,and nursing managers could improve their work performance by increasing job involvement and organizational commitment.
