工作压力、企业文化与员工偏离行为

         

摘要

Based on a questionnaire survey of 291 valid samples,this paper examined the impact of work stress,organizational culture on employees'deviance behavior and the moderating effect of different kinds of culture on the relationship between work stress and employees'behavior.With hierarchical re-gression analysis methods and structural equation model,the results of this study indicated that work stress could enhance employees'deviance behavior;goal-oriented and support-oriented organizational culture abate employees'deviance behavior,and they had a negative effect on the relationship between work stress and employees'behavior;rule-oriented culture could enhance employees'deviance behavior while innovation-oriented culture not,and they all had a positive effect on the relationship between work stress and employees'behavior.In this case,suggestions on stress management and organizational culture construction were proposed based on the research conclusions.%通过对291名企业在职员工进行问卷调查,构建结构方程模型,采用层级回归分析法,探究工作压力、企业文化对员工偏离行为的影响以及不同类型企业文化对工作压力与员工偏离行为关系的调节作用.研究表明,员工工作压力对其偏离行为存在显著正向影响;目标导向和支持导向企业文化抑制员工偏离行为,并弱化工作压力对偏离行为的影响;规则导向文化使员工偏离行为加剧,革新导向文化不直接导致员工偏离行为,但这两种企业文化均强化工作压力对偏离行为的影响.据此,对企业的员工压力管理和企业文化建设分别提出相关建议.
