安徽省某县乡镇卫生院医务人员薪酬满意度及影响因素研究

摘要

目的 了解安徽省某县乡镇卫生院医务人员的薪酬满意度,并探讨其影响因素.方法 于2016年3-5月,选取安徽省某县22家乡镇卫生院416例医务人员进行问卷调查.主要内容包括医务人员的基本情况及其对薪酬满意情况.共发放问卷416份,有效回收393份,问卷有效回收率为94.5%.结果 200例(50.9%)医务人员对薪酬满意.不同性别、婚姻状态、从事工作、绩效工资比例、日均工作时间及是否对除工资以外的福利满意、自感个人薪酬在本县同行业中所处地位、与同年历公务员相比是否对薪酬感到满意、是否认为工资增长幅度合理、是否认为劳动与付出相匹配的医务人员的薪酬满意度比较,差异有统计学意义(P<0.05);不同年龄、学历、工作年限、身份类别、职称、税前年收入、基本工资比例及是否清楚工资发放标准的医务人员的薪酬满意度比较,差异无统计学意义(P>0.05).多因素Logisitic回归分析结果显示,绩效工资比例、是否对除工资外的福利满意、自感个人薪酬在本县同行业中所处地位是医务人员薪酬满意度的影响因素(P<0.05).结论 该县乡镇卫生院医务人员的薪酬满意度有待提高,绩效工资比例、是否对除工资以外的福利感到满意、自感个人薪酬在本县同行业中所处地位是医务人员薪酬满意度的影响因素.%Objective To investigate the level and associated factors of salary satisfaction among the medical professionals from township hospitals located in a county of Anhui province.Methods The enrolled 416 medical professionals were from 22 township hospitals in a county in Anhui province.From March to May 2016,we conducted a questionnaire survey in them for obtaining their sociodemographic characteristics and level of satisfaction with salary.Totaled 393 returned the questionnaire,with a response rate of 94.5%.Results Two hundred (50.9%) medical professionals were satisfied with their salary.Gender,marital status,position,ratio of performance-related pay to salary,mean daily working hours,level of satisfaction with the welfare not covered by salary,self-assessment of the salary level among the same position in the county,satisfaction with salary when compared with that of working years-matched civil servants,self-assessment of the salary increase rate,match level between labor and salary differed significantly between the medical professionals (P<0.05),while age,education attainment,working years,form of employment,professional and technical title,pretax annual income,ratio of base pay to salary and awareness level of salary standard did not (P>0.05).The results of multivariate Logistic regression analysis showed that the ratio of performance-related pay to salary,level of satisfaction with the welfare not covered by salary,self-assessment of the salary level among the same position in the county were associated factors for level of salary satisfaction among the medical professionals (P<0.05).Conclusion The level of satisfaction with salary among the medical professionals from township hospitals of this county needs to be improved.Ratio of performance-related pay to salary,level of satisfaction with the welfare not covered by salary,self-assessment of the salary level among the same position in the county were factors associated with their level of satisfaction with salary.
