Moderating Effect of Gender Combination on the AOC-Performance Relationship

Prior research reports a weak commitment-performance relationship, and scholars suggest that there exist moderators between the two variables. Some research has discussed and tested moderating effect of demographic characteristics like age. However, little research shed light on the effect of supervisorsubordinate gender combination. Based on gender difference in leadership style and self-category theory, the authors hypothesize that gender combination between supervisors and subordinates may moderate the relationship between AOC and performance. They test this hypothesis by the data of 349 dyads of subordinates and supervisors in Chinese firms. It demonstrates that male subordinates supervised by female managers and supervises in female-both combination have stronger AOC-performance correlation.
