The purpose of this research was to develop causal models explaining three employment withdrawal behaviors of Neonatal Intensive Care Unit (NICU) staff nurses: turnover, burnout and absenteeism. The causal models were developed from non-experimental data provided by 563 nurses at 16 NICU's. Numerous variables, hypothesized to be related to employee withdrawal behaviors, were assessed at the outset of the study which included characteristics of the job incumbents, the job itself, the work environment, the organization and the extra-organizational environment. The dependent variables of burnout, absenteeism and turnover were measured approximately 12, 16, and 18 months later, respectively.
