临床护士结构授能与组织承诺的关系研究

     

摘要

目的调查目前临床护士结构授能及组织承诺的现状,并分析两者之间的关系.方法 2010年7-10月,采用问卷调查方法对上海市2所三级甲等综合性医院的776名临床注册护士进行调查,问卷包括一般情况调查表、结构授能量表及组织承诺量表.结果临床护士结构授能呈中等水平(2.87±0.60),其中信息维度得分最低;组织承诺呈中等偏上水平(3.25±0.55),继续承诺和规范承诺得分较低.整体结构授能与整体组织承诺呈显著正相关(P<0.01);信息、支持和正式权力对情感承诺、规范承诺及整体组织承诺具有预测作用,非正式权力对情感承诺和整体组织承诺具有预测作用(均P<0.01).结论结构授能中的信息、支持、正式权力和非正式权力对组织承诺具有一定的预测性,护理管理者应针对性地提高结构授能水平,从而增强护理人员的组织承诺,稳定护理队伍,提高护理质量.%Objective To inquire the current status of clinical nurses' structural empowerment and organizational commitment,and to analyze the correlation between them. Methods From July to October 2010,776 registered clinical nurses were investigated by questionnaires in two Class Ⅲ A-level general hospitals in Shanghai,including general survey, structural empowerment scale and organizational commitment scale.Results The nurses were observed with a moderate level of overall structural empowerment (2. 87 ±0.60) ,in which the lowest scores were on information structure. The overall organizational commitment was on the middle level(3. 25±0.55) ,in which continuance commitment and normative commitment were in lower scores. There was a positive correlation between overall structural empowerment and overall organizational commitment(P<0. 01). Information, support and formal power could predict the effect of affective commitment, normative commitment and overall organizational commitment, while informal power could predict the effect of affective commitment and overall organizational commitment(P<0.01).Conclusion Information,support, formal power and informal power have certain predictability for organizational commitment. Nursing administrators should take relevant measures to improve the level of structural empowerment,so as to enhance nurses' organizational commitment, maintain the stability of nursing team and improve the quality of care.
