基于能力−环境匹配的建设工程施工项目经理怠工行为分析

         

摘要

Based on the person-environment fit theory, the analysis model was established with the basic structure of "construction project manager's capacity and environmental-the stressor of job-burnout-job-burnout behavioral stress (intentions)". Using literature research and expert interviews, the rating scales were designed including the stressor of job-burnout, the construction project manager capacity and the construction project environment. By SEM model building and 240 sample data collecting, influencing factors of job-burnout behavior was analysed. The results show that: working pressure and relationship fuzzy are at medium-upper level, and job-burnout intentions is insignificant; Working pressure and relationship fuzzy are significantly positively correlated with the job-burnout intentions; The capacity and the environment indirectly affect the job-burnout intentions which are influenced stronger by relationship fuzzy than working pressure. According to the conclusion, the pertinence suggestions are presented.%基于个体与环境的匹配性理论,构建"施工项目经理能力与环境—怠工行为应激源—怠工行为倾向"为基本结构的分析模型.运用文献研究和专家访谈法设计施工项目经理怠工应激源、施工项目经理能力和施工项目环境量表.建立结构方程模型,利用240份样本数据分析影响施工项目经理怠工行为因素.研究结果表明:施工项目经理工作压力、关系模糊处于中等偏上水平,怠工倾向不显著;工作压力、关系模糊均与施工项目经理怠工倾向显著正相关,施工项目经理能力与施工项目环境间接影响施工项目经理怠工,关系模糊较工作压力对怠工倾向有更强的解释作用.根据影响因素与路径分析,提出针对性建议.
