本文基于社会交换理论,探讨了领导-成员交换对员工沉默行为的影响机制,并分析了组织公平的中介作用与传统性的调节效应.研究结果显示:领导-成员交换与员工沉默行为呈显著负相关关系,组织公平起完全中介作用,即高质量的领导-成员交换关系营造了一种公平的组织氛围,从而打破员工沉默;传统性正向调节组织公平和员工沉默行为之间的负向关系,以及组织公平在领导成员交换与员工沉默行为之间的中介作用.研究对中国本土情境下的员工沉默行为进行了有益探索.%This paper researches the mechanism of leader-member exchange(LMX)and the employee silence behaviors based on social exchange theory, and analyzes the mediating and moderating effect of organizational justice and traditionality.This study finds that LMX has a negative impact on employee silence behavior and the organization justice is a mediator between them.It means that the high quality LMX creates a highly worth justiced organization atmosphere, then to break the silence.Meanwhile, the paper also finds that the traditionality has a positive moderating effect on the negative relationship between organizational justice and employee silence behavior, and mediator of organization justice under LMX and the employee silence behavior.Which is a useful exploration of employees silence behavior in China's domestic context.
