With the increasing use of globalization as a business strategy, international joint ventures (IJVs) between and among multinational firms are becoming popular. To enhance management effectiveness within an IJV, firms need to develop their human resource management (HRM) practices as well as their business strategies. This dissertation presents an integrative model which uses strategic coalignment as a link for the internal and external alignment of business strategies and strategic human resource management. The proposed model was tested with data from a stratified random sample of IJVs operating in Thailand. The major dependent variable in the study was IJV performance and the major predictive variables included the strategic coalignment of cross-cultural management, organizational context, generic strategies, and strategic partnership.; To test the results, data was collected from objective sources and from interviews with the senior manager of each IJV providing multiple methods of measurement. Measures of both quantitative data and qualitative data provided convergent methods for hypotheses testing and for theory building.; Study results support the proposed model. There were substantial and significant relationships between strategic coalignment and performance. In addition, interview data provided an in-depth understanding of the integrative development of HRM and business strategies for IJVs with parents MNC's from the United States, Europe, and Asia. The study concludes with suggestions for theory development and future research in the field.
